The rewards included in Learning and Development in Table 1 are career development,learning experiences,performance management,training and coaching and mentoring.The papers reviewed above comparing multiple reward categories show that Learning and Development rewards have a significant place in the value propositions of high technology workers.We turn now to papers that studied Learning and Development specifically.Cordero,DiTomaso,and Farris(1994)analysed the responses of 3163 US R&D professionals in their study of job satisfaction,turnover and career development opportunities(managerial and technical).They found a positive relationship between managerial development opportunities and job satisfaction,but none between technical development opportunities and job satisfaction.They also found that those with technical development opportunities were more likely to leave the employer but less likely to leave R&D for other areas of the firm.Those with managerial development opportunities were more likely to leave R&D for other parts of the firm,but less likely to leave the employer.The Cordero et al.(1994)paper shows that career development opportunities have value for R&D workers but that assessing the benefits of providing such opportunities is not straight forward.For example,is turnover in the R&D unit a good measure of the effectiveness of reward practices?Providing managerial development opportunities does contribute to job satisfaction but also leads to higher turnover in R&D units.However,at least some of that turnover results from technical people moving into management,and that is probably a good thing.The prognosis for technical training opportunities is not as good.Not only is the provision of technical development opportunities not correlated with job satisfaction,it is related to turnover out of the firm,presumably to rivals.Further research is clearly in order.Chen,Chang,and Yeh(2003)argue that the career development programs provided to R&D employees need to be matched to their career development needs.Theirs is a conceptual treatment built around the career stages of Super(1957)and Cron(1984).At different stages in their careers technical employees will have different career development needs.These papers on Learning and Development show that this reward category is important to high technology workers.Such workers have different career development needs depending upon their ages and career aspirations.The use of turnover as a measure of the effectiveness of human resource practices has some subtleties which need to be addressed when it is used for that purpose.We now turn to the third category of rewards,Work Environment.
